| Abstrak (Bhs. Indonesia) | Penelitian ini bertujuan menguji pengaruh paternalistic leadership (authoritarian, benevolent, dan moral) terhadap taking charge behavior dengan mempertimbangkan peran mediasi psychological capital. Data diperoleh melalui survei terhadap 127 pegawai Kementerian Agama dan KUA di Kabupaten Pemalang dan dianalisis menggunakan SEM-PLS. Hasil penelitian menunjukkan authoritarian leadership berpengaruh negatif signifikan, sementara moral leadership berpengaruh positif signifikan terhadap taking charge behavior. Benevolent leadership tidak berpengaruh langsung, namun psychological capital terbukti memediasi hubungan ketiga dimensi kepemimpinan dengan taking charge behavior. Temuan ini menegaskan bahwa kepemimpinan dapat memengaruhi perilaku proaktif pegawai melalui kondisi psikologis internal. Secara praktis, organisasi perlu memperkuat psychological capital melalui program pengembangan yang membangun kepercayaan diri, optimisme, harapan, dan resiliensi, sehingga tercipta lingkungan kerja yang mendorong perubahan dan keterlibatan aktif di sektor publik. |

Inggris) | This study aims to examine the effect of paternalistic leadership (authoritarian, benevolent, and moral) on taking charge behavior, with psychological capital as a mediating variable. Data were collected through a survey of 127 employees of the Ministry of Religious Affairs and local Religious Affairs Offices (KUA) in Pemalang Regency and analyzed using SEM-PLS. The results reveal that authoritarian leadership has a significant negative effect, while moral leadership has a significant positive effect on taking charge behavior. Benevolent leadership shows no direct effect; however, psychological capital is proven to mediate the relationships between all three leadership dimensions and taking charge behavior. These findings highlight that leadership influences employees’ proactive behavior through their internal psychological states. Practically, organizations should strengthen psychological capital by implementing development programs that foster self-efficacy, optimism, hope, and resilience, thereby creating a work environment that encourages change and active engagement in the public sector. |
