KONDISI KEPUASAN KERJA DAN KESELARASAN NILAI KERJA PERSONEL SATUAN KERJA SPERSAL MABES TNI AL: STUDI KUALITATIF

Kinerja personel TNI-AL khususnya pada Satuan kerja Spersal sudah cukup baik namun peningkatan kinerja belum maksimal. Hal ini berarti ada beberapa faktor terkait kinerja karyawan atau personel yang perlu diteliti, seperti kepuasan kerja dan nilai kerja karyawan. Penelitian ini bertujuan untuk mengidentifikasi kondisi kepuasan kerja, faktor-faktor yang mempengaruhi kepuasan kerja karyawan, upaya yang dapat dilakukan untuk meningkatkan kepuasan kerja, serta mengetahui kondisi keselarasan nilai kerja personel TNI sebagai instansi. Informan dalam penelitian ini merupakan 12 personel yang bekerja di Satker Spersal yang bertugas membantu urusan administratif seluruh personel TNI-AL. Data diambil dengan melakukan observasi dan wawancara mendalam dengan para informan. Data diolah dengan metode kualitatif dengan menggunakan alat bantu Nvivo. Hasil penelitian menunjukkan bahwa kondisi kepuasan kerja personel TNI-AL sudah cukup baik. Namun aspek gaji, promosi, dan rekan kerja tetap perlu diperhatikan untuk lebih meningkatkan kepuasan kerja personel. Aspek gaji dinilai paling penting diantara aspek-aspek yang lain. Untuk nilai kerja, kondisi keselarasan nilai kerja antara instansi dengan personel juga sudah cukup baik. Meski demikian, nilai kedisiplinan para personel perlu diberiperhatian kembali agar bisa terus ditingkatkan.

The performance of TNI-AL personnel, especially in the Spersal work unit, is quite good, but performance improvement has not been maximized. This means that there are several factors related to employee or personnel performance that need to be studied, such as employee job satisfaction and work values. This study aims to identify the condition of job satisfaction, factors that influence employee job satisfaction, efforts that can be made to improve job satisfaction, and to determine the condition of the alignment of work values of TNI personnel as an agency. The informants in this study were 12 personnel working in the Spersal Work Unit who were tasked with assisting with administrative matters of all TNI-AL personnel. Data were taken by conducting observations and in-depth interviews with informants. Data were processed using qualitative methods using the Nvivo tool. The results of the study showed that the condition of TNI-AL personnel job satisfaction was quite good. However, aspects of salary, promotion, and coworkers still need to be considered to further improve personnel job satisfaction. The salary aspect is considered the most important among other aspects. For work values, the condition of work value alignment between the agency and personnel is also quite good. However, the discipline value of the personnel needs to be given more attention so that it can continue to be improved.
